초록

본 연구는 특성화고등학교 학생이 경험하는 긍정리더십과 컴페션, 감사, 주관적 안녕감의 메커니즘을 밝히면서 컴페션과 감사의 이중매개효과를 검증하는 양적 연구이다. 연구의 분석에 사용한 표본은 국내지역의 특성화고등학교 내 고등학교학생 303명을 대상으로 하였고, 구조방정식 모형과 프로세스 매크로 프로그램을 통해 가설 및 이중매개효과를 검증하였다. 본 연구의 목적은 첫째, 긍정리더십과 컴페션의 관계, 컴페션과 감사의 관계를 밝히고자한다. 둘째, 본 연구는 감사와 주관적 안녕감의 관계를 검증고자 한다. 마지막으로 본 연구의 목적은 특성과고등학교 학생이 경험한 긍정리더십과 주관적 안녕감의 관계에서 컴페션과 감사의 이중매개효과를 실증하는 것이다. 첫째, 연구결과 특성화고등학교 학생이 경험한 긍정리더십과 컴페션은 유의한 정(+)의 관계를 갖는 것으로 밝혀졌다. 둘째, 컴페션과 감사의 관계는 긍정적으로 유의한 정(+)의 관계를 갖는 것으로 실증되었고, 감사와 주관적 안녕감의 관계 역시 유의미한 정(+)의 관계를 갖는 것으로 검증되었다. 셋째, 긍정리더십과 주관적 안녕감의 관계에서 컴페션과 감사의 이중매개효과는 유의미한 정(+)의 관계를 갖는 것으로 밝혀져 본 연구에서 예측한 모든 가설이 지지되었다. 따라서 본 연구는 경영학 조직행동 분야에서 컴페션에 관한 실증적 연구로서는 처음으로 긍정리더십과 주관적 안녕감의 관계에서 컴페션과 감사의 이중매개효과를 실증하였다는데 이론적 시사점이 있다. 또한 본 연구는 긍정리더십과 컴페션, 감사, 주관적 안녕감의 메커니즘을 밝힘으로써 긍정적 조직문화와 감사 중심의 미덕적 조직문화를 형성하는 데 기여할 수 있는 실무적 시사점을 갖는다.

영어초록

This study is a quantitative research that reveals the mechanisms of positive leadership, compassion, gratitude, and subjective well-being experienced by students in specialized high schools, while verifying the dual mediating effects of compassion and gratitude. The sample used for the analysis consisted of 303 high school students from specialized high schools in the domestic region, and hypotheses and dual mediating effects were verified through structural equation modeling and the Process Macro program. The objectives of this study are as follows: First, to clarify the relationship between positive leadership and compassion, as well as the relationship between compassion and gratitude. Second, this study aims to verify the relationship between gratitude and subjective well-being. Finally, the purpose of this study is to empirically demonstrate the dual mediating effects of compassion and gratitude in the relationship between positive leadership and subjective well-being experienced by students in specialized high schools. First, the research findings revealed that positive leadership experienced by specialized high school students has a significant positive (+) relationship with compassion. Second, the relationship between compassion and gratitude was empirically demonstrated to have a significant positive (+) relationship, and the relationship between gratitude and subjective well-being was also verified to have a significant positive (+) relationship. Third, in the relationship between positive leadership and subjective well-being, the dual mediating effects of compassion and gratitude were found to have a significant positive (+) relationship, supporting all the hypotheses predicted in this study. Therefore, this study provides theoretical implications by being the first empirical research in the field of organizational behavior in management that demonstrates the dual mediating effects of compassion and gratitude in the relationship between positive leadership and subjective well-being. Additionally, by clarifying the mechanisms of positive leadership, compassion, gratitude, and subjective well-being, this study offers practical implications that can contribute to the formation of a positive organizational culture and a virtue-based organizational culture centered on gratitude.
