경력기간에 따른 전문상담교사 역량과 역할갈등이 상담자 소진에 미치는 영향 (Effect of professional counselor teacher’s competency and role conflict based on length of career on counselor burnout)

초록

목적 본 연구에서는 전문상담교사 역량과 전문상담교사의 역할갈등이 상담자 소진에 미치는 영향이 전문상담교사의 경력에 따라달라지는지를 알아보고자 하였다.
방법 선행연구를 바탕으로 전문상담교사 경력에 따라 전문상담교사 역량이 상담자 소진의 관계에 영향을 미치는 요인으로 전문상담교사의 역할갈등을 선정하여 전문상담교사 역량과 상담자 소진 간의 관계에서 전문상담교사의 역할갈등의 매개효과를 검증하였다. 연구 대상은 상담자 268명으로 온라인 설문을 통해 자료를 수집하였으며, 변인들의 관계를 확인하기 위해 상관관계를 분석하고, 구조방정식 모형으로 전문상담교사 경력에 따른 전문상담교사 역량과 상담자 소진 간의 관계에서 전문상담교사의 역할갈등의 매개효과를 확인하였다.
결과 분석결과를 보면, 첫째, 상담자 소진은 전문상담교사 경력에 상관없이 전문상담교사 역량과는 부(-)적 상관을, 전문상담교사역할갈등과는 정(+)적 상관이 있었다. 둘째, 전문상담교사 역량과 상담자 소진의 관계에서 전문상담교사 역할갈등의 매개효과는경력에 따른 차이를 보였다. 5년 미만 경력의 전문상담교사들은 직무역량이 직접적으로 상담자 소진을 감소시키고, 전문상담교사역량이 높을수록 전문상담교사의 역할갈등이 줄어드는 것을 확인하였다. 또한 전문상담교사의 역할갈등은 상담자 소진을 증가시키고, 전문상담교사 역량과 상담자 소진 간의 관계에서 전문상담교사의 역할갈등이 간접매개효과가 있었다. 반면, 5년 이상 경력의전문상담교사들은 전문상담교사 역량과 역할갈등의 직접경로는 유의하지 않아 전문상담교사 역량과 상담자 소진 간의 관계에서전문상담교사 역할갈등의 매개효과는 없는 것으로 나타났다.
결론 본 연구 결과를 바탕으로 연구의 결과가 연구에 주는 의의 및 실제 상담 현장에서의 시사점을 논의하였다.

영어초록

Objectives The purpose of this study was to investigate whether the effects of professional counselor teacher’s competency and role conflict on counselor burnout are dependent on the length of career.
Methods Based on prior research, the role conflict of professional counselor teacher was selected as a variable affecting the relationship between professional counselor teacher’s competency and counselor burnout depending on the length of career, and this study is to verify whether the role conflict is the mediating variable between professional counselor teacher’s competency and counselor burnout. The subjects of this study were 268 professional counselor teachers, with data collected through an online survey from which the study analyzed correlations to confirm the relationship between variables and used a structural equation model to examine the relationship between professional counselor teacher’s competency and counselor burnout according to the length of career. The mediating effect of the role conflict of the counselor was confirmed.
Results According to the analysis, in the relationship between professional counselor teacher’s competency and counselor burnout, the mediating effect of professional counselor teacher’s role conflict showed a dependency on the length of professional counselor career. It was confirmed that professional counselor teachers with less than 5 years of experience directly reduced the counselor burnout depending on their job competency, derived from the analysis that the higher the professional counselor teacher’s competency, the less the role conflict of the professional counselor teacher. Furthermore, the role conflict of the professional counselor teacher increased the counselor burnout, and the role conflict had an indirect mediating effect on the relationship between the professional counselor teacher’s competency and the counselor burnout. On the other hand, for professional counselor teachers with more than 5 years of experience, the correlation between professional counselor teacher’s competency and role conflict was observed to be insignificant, from which we can conclude the role conflict does not have a mediating effect on the relationship between competency and counselor burnout.
Conclusions Based on the results, the significance of the results of the study to the research and implications in the field of consulting were discussed.
