초임유아특수교사의 역할갈등과 소진에 관한 질적 분석 (Qualitative Analysis of Role Conflicts and Burnout in Beginning Early Childhood Special Education Teachers)

초록

본 연구는 다양한 기관에 배치된 초임유아특수교사가 경험하는 역할갈등과 소진의 정도를분석하여 추후 역량 있는 교사양성을 위한 유용한 기초자료를 제공하는 것을 목적으로 하였다.
연구방법은 교육기관에 근무하는 6명의 유아특수교사를 대상으로 포커스 그룹면담을 통한질적연구이다. 면담을 통해 5개의 대주제와 19개의 소주제가 도출되었다. 연구결과 5개의대주제로 첫째, 유아특수교사는 통합교육을 운영함에 있어 기관에 따라 다양한 어려움을 경험하고있었으며, 구체적으로 역할에 대한 갈등을 보이는 부분은 교육과정 편성, 통합유형의 운영, 교수협력모형의 운영, 교육과정 수정 등에 관한 것이었다. 특히 이러한 영역에서 관리자나일반교사의 이해와 협력의 정도가 갈등의 주요 요소였다. 둘째, 가족과의 관계에 있어서도부모님이 자녀의 장애를 수용하지 못하거나 교사에 대한 불신을 갖고 있을 때 부모-교사간의관계에 어려움이 있었고 특히 초임 기간제 교사에 대한 부모님의 불신이 높았다. 셋째, 전문가간의갈등에서는 치료사와 교육방법에 대한 갈등이 있었고, 실무원등과 학급운영에 있어서 관리상의어려움을 경험하고 있었다. 넷째, 그 외의 어려움으로 승진의 기회가 제한되고, 행정업무를수행함에 있어 어려움이 있었다. 다섯째, 이러한 유아특수교사의 역할에 대한 갈등은 결국 교사의소진으로 이어져 초임이거나 경력이 적은 교사를 연구대상으로 했음에도 불구하고 유아특수교사에대한 직업에 대해 많이 고민하고 있었다. 이러한 연구결과에 따라 초임유아특수교사에 대한공식적 비공식적 지원체계가 구축되어져야 함이 절실하게 요청되고 있다.

영어초록

beginning early childhood special education teachers in various institutions in an effort to provide useful information on fostering competent teachers. The subjects in this study were six selected early childhood special education teachers who worked in educational institutions. A focus group interview was conducted, and a qualitative analysis was made to analyze the collected data. As a result, five major themes and 19 sub themes were selected. The findings of the study about the five major themes were as follows: First, the early childhood special education teachers had different difficulties in the management of inclusive education according to the type of their workplace. To be specific, there were conflicts about curriculum compilation, the management of the types of inclusion, the operation of cooperative teaching model and curriculum modification. In particular, the major factors of their conflicts were the level of the understanding of administrators and general education teachers and the level of their cooperation. Second, as for relationships with families, they faced difficulty in terms of parent- teacher relationships when parents didn't accept their children's disabilities or when they distrusted the teachers. Specifically, the distrust of parents in beginning temporary teachers was the primary cause of the role conflicts of the beginning teachers. Third, concerning conflicts with experts, they had difficulty in terms of educational methods or classroom management due to conflicts with therapists or with the hands-on staff. Fourth, regarding additional difficulties, they were in trouble because of a limited chance of promotion, and it was also hard for them to take care of administrative duties. Fifth, the role conflicts of the early childhood special education teachers were followed by their burnout. Although the beginning and less-experienced teachers were investigated in this study, they were already much concerned about their own occupation.
