사회적기업의 취약계층 고용이 재무적 성과와 사회적 성과에 미치는 영향 - 양적 그리고 질적 접근 - (The Effects of Employment for Hard-to-employ Populations on Financial Performance and Social Performance in Social Enterprise - Quantitative and Qualitative Approaches -)

초록

본 연구는 양적·질적 접근의 혼합적 방법론을 통해 일자리제공형의 사회적기업을 대상으로 취약계층별 고용 비율이 재무적·사회적 성과에 정(+)적 영향을 미치는지 실증하고, 이를 토대로 취약계층의 고용을 통해 사회적기업의 재무적·사회적 성과를 창출하는 경험의 과정을 근거이론의 연구 방법론으로 설명하는 데 목적이 있었다. 본 연구의 양적 분석 결과 취약계층 중 고령자의 고용 비율은 재무적 성과에 유의수준 .001에서 유의한 영향을 미쳤다. 또한 기타 취약계층의 고용 비율도 재무적 성과에 유의수준 .05에서 유의한 영향을 미쳤다. 한편, 취약계층 중 고령자의 고용 비율은 사회적 성과에도 유의수준 .05에서 유의한 영향을 미쳤다. 질적 분석은 고령자의 고용을 통해 재무적 성과를 창출하는 경험의 과정을 근거이론 연구의 방법론을 활용해 분석한 뒤 다이어그램으로 제시하였다. 질적 분석 결과를 살펴보면, 고용의 사회적·긍정적 견인고리가 강화되고 부정적 견인고리가 약화되는 것이 고령자 고용을 이끄는 인과조건으로서 고령자의 직업적 특성과 결합해 고령자 고용의 가능성을 증진시킨다. 이후 고령자 친화적 고부가가치의 일자리 창출 전략이 작동되는데, 고령자 친화적 기업환경 및 사회환경의 조성은 중재조건이 된다. 이 같은 여러 범주들의 상호 인과 과정을 거쳐 고용된 고령자는 긍정적 조직문화를 견인하고 성과지향적 직무수행 패턴을 보임으로써 기업 성과의 창출에 기여하게 된다. 이러한 분석 결과를 토대로 사회적기업의 취약계층 고용 증진을 위한 실무적·정책적 제언을 하였다.

영어초록

The purpose of this research is to prove whether the employment ratio by the disadvantaged in employment group has a positive (+) influence on the financial and social performance of job-providing social enterprises through a mixed method of quantitative and qualitative approach. Based on this, it intends to explain the process of generating financial and social performance of social enterprises through the employment of the disadvantaged group with grounded theory research methodology. The quantitative analysis results of this research showed that the employment ratio of aged people among the disadvantaged groups had a significant influence on financial performance at significance level .001. Also, the employment ratio of disadvantaged group other than poor, aged, and disabled people had a significant influence on financial performance at significance level .05. On the other hand, the employment ratio of aged people among the disadvantaged groups had a significant influence on social performance at significance level .05. Next, for qualitative analysis, the process of generating financial performance through the employment of aged people was analyzed using the grounded theory research methodology and was presented in a diagram. According to the qualitative analysis, the social and positive correlations of employment were strengthened and the negative correlation was weakened. It acted as a cause-and-effect condition that led to the employment of aged people, and increased the possibility of their employment by combining with the occupational characteristics of aged people. After, the job creation strategy of aged people-friendly high value added would play a role, and the creation of aged people-friendly corporate environment and social environment becomes a mediating condition. Aged people, employed through the mutual cause-and-effect process of such categories, contribute to a company’s performance by promoting a positive organizational culture and showing a performance-oriented work pattern. Based on such analysis results, a practical and policy proposal was made to increase the employment of disadvantaged group by social enterprises.
