초록

본 연구는 공공문화예술기관의 조직 구성원들이 경험하는 컴페션과 주관적 안녕감의 관계에서 긍점심리자본의 매개효과와 감사의 조절된 매개효과를 검증하는 양적연구이다. 표본은 국내 공공문화예술기관에서 근무하는 구성원 300명을 대상으로 하였고, 구조방정식 모형과 Process Macro프로그램을 통해 가설을 검증하였다. 본 연구의 목적은 첫째, 컴페션과 긍정심리자본의 관계, 긍정심리자본과 주관적안녕감의 관계를 실증하는 것이다. 둘째, 본 연구는 컴페션과 주관적 안녕감의 관계에서 긍정심리자본의 매개효과를 밝히고자 한다. 마지막으로 본 연구의 목적은 컴페션과 긍정심리자본의 관계에서 감사의 조절된 매개효과를 검증하는 것이다. 검증결과 컴페션이 긍정심리자본에 미치는 영향과 긍정심리자본이 주관적 안녕감에 미치는 영향 모두 유의한 것으로 실증되었다. 또한 긍정심리자본의 매개효과와 감사의 조절된 매개효과 모두 유의한 것으로 검증되어 모든 가설이 채택되었다. 따라서 본 연구는 컴페션에 관한 실증적 연구에서는 처음으로 공공문화예술기관의 조직구성원들을 표본으로 감사의 조절된 매개효과를 실증하였다는데 이론적 시사점이 있다. 또한 본 연구는 컴페션과 감사, 긍정심리자본과 주관적 안녕감의 메커니즘을 밝힘으로써 공공문화예술기관 내 공감적 조직문화형성과 감사에 의한 긍정적 조직문화 형성에 기여하게 될 것이다.

영어초록

This study is a quantitative research that examines the mediating effect of positive psychological capital and the moderated mediating effect of gratitude in the relationship between compassion and subjective well-being experienced by members of public cultural and arts institutions. The sample consisted of 300 members working in domestic public cultural and arts institutions, and hypotheses were tested using structural equation modeling and the Process Macro program. The purpose of this study is, first, to empirically demonstrate the relationship between compassion and positive psychological capital, as well as the relationship between positive psychological capital and subjective well-being. Second, this study aims to reveal the mediating effect of positive psychological capital in the relationship between compassion and subjective well-being. Finally, the objective of this study is to verify the moderated mediating effect of gratitude in the relationship between compassion and positive psychological capital. The verification results showed that both the impact of compassion on positive psychological capital and the impact of positive psychological capital on subjective well-being were significant. Furthermore, the mediating effect of positive psychological capital and the moderated mediating effect of gratitude were also found to be significant, leading to the acceptance of all hypotheses. Therefore, this study has theoretical implications as it is the first empirical research on compassion that demonstrates the moderated mediating effect of gratitude using members of public cultural and arts institutions as the sample. Additionally, by clarifying the mechanisms among compassion, gratitude, positive psychological capital, and subjective well-being, this study will contribute to the formation of a compassionate organizational culture and a positive organizational culture of gratitude within public cultural and arts institutions.
