공공기관 구성원의 진성 리더십이 직무성과에 미치는 영향: 심리적 임파워먼트의 매개효과와 TMX의 조절효과 (The Effects of Authentic Leadership on Job Performance of Members in Public Institutions: The Mediating Psychological Empowerment and the Moderating Effect of TMX)

초록

본 연구는 공공기관 구성원을 대상으로 상사의 진성리더십과 구성원의 직무성과간의 관계를 밝히고자 하는목적으로 수행되었다. 구체적으로 진성리더십과 직무성과 및 심리적 임파워먼트 간의 관계, 심리적 임파워먼트와 직무성과 간의 관계 등을 확인하고자 하였다. 진성리더십과 직무성과 간의 관계에서 심리적 임파워먼트의 매개효과를 밝히며, 진성리더십과 직무성과 간의 관계에서 TMX 변인의 조절효과도 탐색하였다. 국내 A 공공기관정규직 근로자를 대상으로 설문지법을 활용하였으며, 278부의 설문지를 최종 분석에 활용하였다. 분석 결과 상사의 진성리더십은 조직 구성원의 직무성과 및 심리적 임파워먼트에 정(+)의 영향을 미치는 것으로 확인되었다.
심리적 임파워먼트는 진성리더십과 조직 구성원의 직무성과를 부분매개 하는 것으로 나타났으며, TMX는 진성리더십과 조직 구성원의 직무성과 간의 관계를 조절하는 것으로 확인되었다. 또한 진성리더십은 심리적 임파워먼트를 매개로 직무성과에 유미한 관계가 있고, 이때 진성리더십이 종속변수인 직무성과에 미치는 효과가 조절변수인 TMX 수준에 따라 달라지는 것으로 나타났다. 향후 연구방향으로는 다양한 유형의 리더십을 변수로 설정하여 연구를 진행할 필요가 있고, 아울러 직무성과에 영향을 미치는 조직몰입과 조직시민행동 등 다양한 변수들에 대한 후속연구가 필요하다.

영어초록

The purpose of this study is to investigate the relationship between the authentic leadership of the supervisor and the job performance of the subordinates for members of organizations working in public institutions. The specific research objectives are the relationship between the authentic leadership and the job performance, the authentic leadership and the psychological empowerment. It studies the relationship between empowerment, the relationship between psychological empowerment and job performance, reveals the mediating effect of psychological empowerment in the relationship between authentic leadership and job performance, and examines the moderating effect of the TMX variable in the relationship between authentic leadership and job performance.
The survey use the questionnaire method for regular workers of public institutions A in Korea. 278 questionnaires were used for the final analysis.
As a result of analysis, it was confirmed that the supervisor's authentic leadership had a positive (+) effect on the job performance and psychological empowerment of members of the organization. Psychological empowerment was found to partially mediate authentic leadership and job performance of members of the organization, TMX was found to regulate the relationship between authentic leadership and the job performance of members of the organization. Also it was found that authentic leadership has an insignificant relationship to job performance through psychological empowerment as a medium, the effect of authentic leadership on job performance, which is a dependent variable, depends on the level of TMX, which is a modulating variable. As a future research direction, it is necessary to conduct research by setting various types of leadership as variables.
In addition, there are various variables such as organizational commitment and organizational citizenship behavior that affect job performance, so follow-up studies are needed.
