초록

본 연구의 목적은 감성리더십이 조직 구성원들의 종업원 인게이지먼트에 영향을미치는가를 고찰하고 긍정심리자본의 자기효능감을 매개변수로 검증하였다. 분석결과, 감성리더십 각각의 모든 요인들이 종업원 인게이지먼트에 긍정적인 영향을미치는 것으로 분석되었다. 리더들이 자신의 내면을 이해하고, 구성원의 감성 및필요를 배려함과 동시에 조직의 구성원들과의 관계를 자연스럽게 형성하여 조직의감성역량을 높이는 능력을 높여간다면 조직구성원들의 조직에 대한 몰입도가 향상될 것이다. 리더들은 종업원 인게이지먼트를 높이고 직무성과를 내기 위해서 타인의 감성을 이해하고 조직의 의사결정구조와 경영방식을 이해하며, 조직구성원과고객의 요구를 알아내고 그들의 감정을 이해하는 공감능력이 필요할 것이다. 자신의 가치와 능력에 대해 긍정적으로 생각하는 자기인식능력 등 감성리더십에서 자신을 다스리는 개인적 능력 향상에 노력해야 할 것이다. 독립변수의 하위변인이 매개변수와 종속변수에 미치는 영향에 대해 검증했다. 분석결과 먼저, 감성리더십과종업원 인게지먼트와의 관계에서 자기효능감은 모두 매개효과를 보이는 것으로 나타났다. 이는 조직 내에서 감성과 공감을 바탕으로 리더십이 발휘되면 긍정적 성과라고 볼 수 있는 종업원 인게이지먼트를 높이는 과정에 자기효능감이 가지는 매개효과가 크다는 것을 의미한다. 자기효능감은 인간의 행동을 결정해주는 주요한 변인들과 행동을 연관시켜 주는 인지적 매개 역할을 하며 인간의 사고유형, 정서, 행동 및 역할수행에 중요한 영향을 미치기 때문에 조직 구성원들이 자기효능감을 높여갈 수 있는 제도적 장치와 인적자원관리 측면에서 보다 많은 관심을 기울여야 할 것이다.

영어초록

The purpose of this study was to examine whether emotional leadership affects employee engagement of members of the organization and to verify the self-efficacy of positive psychological capital with parameters. As a result of the analysis, it was analyzed that all the factors of each emotional leadership had a positive effect on employee ownership. If leaders understand their inner self, consider the sensibilities and needs of the members, and naturally form relationships with the members of the organization to enhance the sensitivity of the organization, the immersion of the members of the organization will be improved. Leaders will need empathy to understand the emotions of others, understand the decision-making structure and management style of the organization, identify the needs of the organization members and customers, and understand their feelings in order to enhance employee awareness and achieve job performance. He should make efforts to improve his personal ability to govern himself in emotional leadership, including his self-awareness ability to think positively about his values and abilities. The effects of sub-variables on parameters and dependent variables were verified. First of all, the analysis shows that the self-efficacy in the relationship between emotional leadership and employee management both has a mediated effect. This means that if leadership is exercised based on emotion and empathy within the organization, it will have a great effect on self-efficacy in the process of enhancing employee awareness, which is considered a positive achievement. Self-efficacy serves as a cognitive medium for linking behavior with major variables that determine human behavior and has a significant impact on human thinking patterns, emotions, behavior and role-playing, so it is important for members of the organization to pay more attention to institutional devices and human resource management that can enhance self-efficacy.
