어린이집 조직문화가 보육교사의 조직몰입 및 소진에 미치는 영향 (The Influence between the Organizational Culture of the Nursery School and the Organizational Immersion and Exhaustion of the Early Childhood Teacher)

초록

본 연구는 어린이집 조직문화가 보육교사의 조직몰입 및 소진에 미치는 영향에 대하여 살펴봄으로보육교사 지원을 위한 기초자료를 얻고자 S, K, I 시 지역 보육교사 209명을 대상으로 연구하였다.
연구 결과 첫째, 어린이집 조직문화, 보육교사의 소진, 몰입 간에는 통계적으로 유의한 상관관계를보였다. 어린이집 조직문화의 하위범주인 관계문화, 개발문화, 위계문화, 합리문화는 보육교사의 소진의 정서적 고갈, 성취감 상실과 부적인 상관이 있는 것으로 나타났으며, 조직몰입의 유지·규범적몰입에는 정적인 상관이 있었으며, 정서적 몰입에는 부적 상관관계가 있는 것으로 나타났다. 둘째,어린이집 조직문화가 조직몰입에 미치는 영향력에 있어서는 조직문화의 하위변인인 ‘개발문화’는 조직몰입의 ‘유지·규범적 몰입’에 정적인 영향을 미치는 것으로 나타났다. 셋째, 조직문화가 소진에 미치는 영향력을 살펴본 결과 조직문화 중 ‘위계문화’는 소진의 하위요인 중 ‘정서적 고갈’과 ‘성취감상실’ 및 ‘비인간화’에 부적인 영향을 미치는 것으로 나타났다. 넷째, 보육교사의 소진은 조직몰입에영향을 미치는 것으로 나타났으며, 특히 소진의 하위변인인 ‘성취감 상실’은 조직몰입의 ‘유지·규범적몰입’에는 부적인 영향을 미치며 ‘정서적 몰입’에 정적인 영향을 미치는 것으로 나타났다. 이러한 연구결과를 통해 어린이집의 건강한 조직문화 형성과 보육교사의 조직몰입 및 소진 방안 및 시사점에대하여 논의하였다.

영어초록

This study is aimed to collect the basic data targeting 209 nursery school teachers who were inthe area of Gyeonggi Province and Incheon Metropolitan city to support them by searching theinfluence between the organizational culture of the educational institution for young children andthe immersion and exhaustion in organization of the early childhood teacher. The results are asfollows: First, there was a very strong correlation among the organizational culture of the nurseryschool, the exhaustion and immersion of the early childhood teacher. That is to say, all kinds oftypes of the organizational culture of the sub factors of the organizational culture of the nurseryschool; relationship culture, development culture, hierarchical culture and rational culture had thenegative correlation with the emotional exhaustion and the loss of the sense of accomplishment inthe exhaustion of the early childhood teacher; in addition, the positive correlation with thesustaining and normative immersion; the negative correlation with the emotional immersion.
Second, as a result of searching the influence of the organizational culture of the nursery schoolon the organizational immersion, the development culture among the sub factors of theorganizational culture had a positive influence on the sustaining and normative immersion. Third,as a result of searching the influence of the organizational culture on the exhaustion, 'thehierarchical culture' in the organizational culture exerted the negative influence upon 'theemotional exhaustion' and 'the loss of the sense of accomplishment' and 'dehumanization' amongthe sub factors of the exhaustion. Fourth, 'the loss of the sense of accomplishment' in theexhaustion of the early childhood teacher had the positive influence upon 'the sustaining andnormative immersion' and 'the emotional immersion' of the organizational immersion. Throughthese results, I discussed a number of possible remedies to improvement in the organizationalimmersion and the prevention of the exhaustion of the nursery school teachers according to theorganizational culture of the nursery school.
