교사가 인식하는 학교 조직문화가 학교 조직효과성과 조직공정성에 미치는 영향에서 긍정심리자본의 매개효과 (The mediating effect of positive psychological capital on the effect of school organizational culture perceived by teachers on school organizational effectiveness and organizational justice)

초록

목적 본 연구에서는 학교조직의 경쟁력을 향상 시키기 위해 교사가 인식하는 학교 조직문화가 학교 조직효과성, 학교 조직공정성에 영향을 미치는 과정에서 긍정심리자본의 매개효과를 검증하고자 하였다.
방법 이를 위하여 서울 및 경인 지역의 초, 중, 고등학교에 재직 중인 교사를 대상으로 응답이 불성실한 참여자를 제외한 총 502명의 설문조사를 실시하고, SPSS 25.0을 활용하여 통계분석을 하였다. 연구대상자의 인구통계학적 특성에 대한 기술통계분석을 실시한 후, 학교 조직문화가 학교 조직공정성, 학교 조직효과성에 미치는 영향을 알아보고 이들 관계에서 긍정심리자본의 매개효과를 살펴보기 위해서 Baron & Kenny(1986)의 3단계 위계적 회귀분석을 실시하여 확인하였다. 매개효과의 유의성 검증을 위해 Sobel test를 실시하였다.
결과 첫째, 학교 조직문화는 학교 조직효과성과 조직공정성에 유의미한 정적 상관관계가 있음을 알 수 있었다. 둘째, 학교 조직문화, 학교 조직효과성, 학교 조직공정성, 긍정심리자본은 유의한 양의 영향을 주는 것으로 나타났다. 셋째, 학교 조직문화와 학교 조직효과성, 학교 조직공정성과의 관계에서 긍정심리자본은 부분매개 역할을 하는 것으로 나타났다.
결론 따라서 학교조직을 더욱 성장시키기 위해서 세대 간 차이를 이해하기 위한 연수를 확대하여 상호를 배려하며 상호 협조적인 조직문화를 형성하도록 노력해야 하며, 학교 조직효과성과 조직공정성을 높이기 위해서는 교사들의 긍정심리자본을 향상하는 것이 필요하다. 과중한 업무와 스트레스로 인해 교사들의 힘듦과 어려움을 극복하고 교직에 대한 긍정심리자본을 향상시키기 위해 특히 자기효능감을 높이는 것이 무엇보다 중요하다는 사실을 확인하였다. 앞으로 교사에 대해 체계적인 지원과 소통, 협력을 통함 긍정적인 학교 조직문화를 조성하고 교사들이 자존감을 가지고 스스로 긍정심리자본을 이끌어 낼 수 있는 공정한 학교 조직문화가 마련된다면 학교 조직효과성과 학교 조직공정성에도 긍정적인 영향을 미치게 될 것이라는 것을 검증하였다는 점에서 의의가 있다.

영어초록

Objectives The purpose of this study is to verify the mediating effect of positive psychological capital in the process of school organizational culture perceived by teachers affecting school organizational effectiveness and school organizational justice in order to improve the competitiveness of school organizations.
Methods For this purpose, a total of 502 teachers in elementary, middle, and high schools in Seoul and Gyeongin area were surveyed except for those who did not respond well, and statistical analysis was conducted using SPSS 25.0. After conducting descriptive statistical analysis on the demographic characteristics of the subjects, Baron & Kenny's three-step hierarchical regression analysis was conducted to examine the effects of school organizational culture on school organizational justice and school organizational effectiveness and to examine the mediating effects of positive psychological capital in these relationships.Sobel test was conducted to verify the significance of the mediating effect.
Results First, it was found that school organizational culture has a significant positive correlation with school organizational effectiveness and organizational justice. Second, school organizational culture, school organizational effectiveness, school organizational justice, and positive psychological capital had a significant positive effect.Third, positive psychological capital was found to play a partial mediating role in the relationship between school organizational culture, school organizational effectiveness, and school organizational justice.
Conclusions Therefore, in order to further grow the school organization, it is necessary to expand the training to understand the differences between the generations, to form mutually cooperative organizational culture, and to improve the positive psychological capital of teachers in order to improve school organizational effectiveness and organizational justice. In order to overcome the difficulties and difficulties of teachers due to heavy work and stress and to improve positive psychological capital for teaching profession, it was confirmed that it is especially important to raise self - efficacy.In the future, it is meaningful that it will have a positive effect on school organizational effectiveness and school organizational justice if a positive school organizational culture is created through systematic support, communication, and cooperation for teachers and a fair school organizational culture in which teachers can lead their own positive psychological capital with self-esteem.
