유비쿼터스시대 대학중간관리자의 리더십과 업무성과에 관한 연구 (Study of leadership and job performance in the ubiquitous era college of middle managers)

초록

대학조직은 최첨단 문화를 선도하고 만들어 가는 객체이다. 대학조직의 구성은 학생, 교수, 직원이다. 직원은 행정과 관리의 주체고, 학생에게 원활한 학습을 할 수 있도록 서비스 하고, 교수에게는 교육과 연구 활동을 돕는 행정 서비스의 주체인 것이다. 대학조직 자체가 수평적이면서도 수직적인 특수한 조직이다. 공무원 조직이 아니면서 관료적이고, 기업이 아니면서도 기업문화의 특색이 깊이 나타나는 조직이다. 최근 대학에도 Internetwork가 발전 하면서 이를 기반으로 Udiquitous System을 구축하여 교육서비스를 하고 있다. 이런 조직에서의 중간 관리자의 변혁적 리더십이 과연 구성원들의 업무행동에 어떠한 영향을 미치는지 연구해볼 가치 있다. 전국 4년제 대학교 교직원 400명을 대상으로 한 실증적 분석을 통해 본 연구는 중간 관리자의 변혁적 리더십이 구성원들의 업무행동(협력행동, 혁신행동)에 정(+)의 영향을 미침을 발견했다. 또한 내적동기부여, 임파워먼트의 수준은 업무행동(협력행동, 혁신행동)에 정(+)의 영향을 미치고 있음을 발견했다. 그리고 변혁적 리더십은 업무행동에 완전매개 효과가나타났다. 본 연구의 이러한 결과는 향후 대학중간관리자들의 Global leadership향상과 인사관리, 변화하는 대학환경(internet, Udiquitous)에 적응하려는 대학 구성원들의 업무행동 발전과, 대학조직의 교육 향상에 활용 되었으면 한다.

영어초록

University in,Internetwork evolved based on this Udiquitous System by establishing and training services.
Transformational Leadership on any impact on the behavior of the members of the business really worth while study these organizations in the middle of the Business cooperative behavior, innovation behavior (behavior) of the members of the transformational leadership of middle managers nationwide at four year colleges and universities through faculty 400 patients empirical analysis of this study important impact of the positive (+) was found. Business cooperative behavior, innovation behavior (behavioral) to the positive (+), is affecting the level of intrinsic motivation, empowerment was found.
And transformational leadership was completely mediating effects on business behavior. These results of this study in the future Global Leadership improvement, personnel management, and business conduct of the members of the college you want to change to adapt to the college environment (internet,Udiquitous) the development of the university system, and has been utilized to improve the education of college middle managers.
