팀장의 윤리적 리더십과 직무만족의 관계: 임파워먼트의 매개효과 및 조직정체성의 조절효과를 중심으로 (A Study on Relationship between Team Leader’s Ethical Leadership and Job Satisfaction: The Mediating Effect of Empowerment and The Moderating Organizational Identity)

초록

본 연구는 기업의 환경 대응 측면에서 팀장의 윤리적 리더십과 구성원의 직무만족 관계를 탐구하고 임파워먼트의 매개효과와 조직정체성의 조절효과를 실증적으로 규명하여 기업 대응 및 운영 방향에 대한 시사점을 제시하고자 하였다.
연구목적의 달성을 위하여 팀 단위 조직을 운영 중인 43개 대기업의 구성원 437명을 대상으로 설문을 통해 자료를 수집하고 검증한 결과는 아래와 같다.
첫째, 팀장의 윤리적 리더십은 구성원의 임파워먼트에 정(+)의 영향을 미쳤다. 둘째, 구성원의 임파워먼트는 직무만족에 정(+)의 영향을 미쳤다. 셋째, 구성원의 임파워먼트는 팀장의 윤리적 리더십과 구성원의 직무만족 관계에 유의한 부분매개효과가 있었다. 마지막으로, 구성원의 조직정체성은 윤리적 리더십과 임파워먼트의 관계를 조절하였다.
이러한 결과를 통해 본 연구는 임파워먼트와 조직정체성을 매개 및 조절변수로 활용하여 윤리적 리더십이 구성원의 심리적 상태 등을 거쳐 직무태도로 연결되는 메커니즘을 제시한 점과 팀 단위 조직을 대상으로 팀장의 윤리적 리더십을 명확히 구체화하고 임파워먼트를 변수로 활용한 점과 나아가 리더십 연구에서 거의 활용하지 않는 조직정체성의 상호작용 검증을 통해 윤리적 리더십의 연구 범위를 확대한 점에 큰 의의가 있다. 실무적으로는 팀 신설 및 팀장의 후계계획(Successor plan) 수립 시 윤리성 및 이에 기초한 판단기준을 제시한 점과 임파워먼트의 매개효과를 통해 구성원의 자율권 및 전결권을 신설하고 조직정체성의 조절효과를 통해 기업 이미지, 조직문화활동, 마케팅, CSR(Corporate Social Responsibility)을 통해 구성원이 정체성을 적정수준 지각하도록 할 필요성을 제시하였다.

영어초록

This paper examines the impact of team leader’s ethical leadership influences on the job satisfaction for coping with organizational change. And it sought to empirically demonstrate the mediating effect of empowerment and moderating effect of organizational identity between ethical leadership and job satisfaction.
For an empirical the study, we surveyed through the Korean 43 large corporations, running a team level organization and gathered 437 data.
The results showed under the organizational change situation. First, team leader’s ethical leadership was positively related to the empowerment. Second, the empowerment was positively related to the job satisfaction. Third, the empowerment showed a significant mediating effect on the relationship between leader’s ethical leadership and job satisfaction. Finally, the organizational identity had the moderating effect on the relationship between team leader’s ethical leadership and the empowerment.
In the process of this analysis, we provide theoretical and practical implication as following: First, using the empowerment and organizational identity as mediating and moderating variables, this research suggests the mechanism of ethical leadership to connect to the positive job attitudes through the psychological change of members. Second, the scope of ethical leadership research was expanded by verifying the interaction of the organizational identity, which is rarely used in leadership research. Third, when the companies try to establish the new team and designating the team leader, they should make decision based on the ethicality based on the effect of ethic leadership. Finally demonstrating the effect of the empowerment and organizational identity, they should let members enhance through the the autonomy and corporate image, marketing, and CSR (corporate social responsibility) and so on.
