초록

이 연구의 목적은 여성의 개발지원관계망 특성이 개발지원기능에 미치는 영향과 개발지원관계망 성별구성의 조절효과를 살펴보는 데 있다. 연구목적을 달성하기 위하여 경제활동을 하고 있는 전문대졸 이상의 여성 직장인 427명에 대하여 기술통계분석, 상관분석, 다중회귀분석, 위계적 조절회귀분석을 실시하였다. 연구결과, 여성의 개발지원관계망 특성 중 관계 강도는 심리사회지원, 역할모델링에 정적인 영향을 미쳤으며, 관계망 크기는 경력지원, 심리사회지원, 역할모델링에 부적인 영향을 나타냈다. 관계망 범위는 경력지원에만 부적인 영향을 나타냈으며, 개발지원자 지위는 경력지원, 심리사회지원과 역할모델링에 정적인 영향을 미쳤다. 개발지원관계망 특성과 개발지원기능의 관계에서 개발지원관계망의 성별구성은 관계 강도와 경력지원, 관계강도와 심리사회지원, 관계망 범위와 역할모델링, 개발지원자 지위와 역할모델링에서 유의한 조절 효과를 나타냈다. 관계 강도와 경력지원, 관계 강도와 심리사회지원 사이에서 개발지원관계망의 성별구성은 여성의 비율이 높을수록 부적 조절 효과를 주는 것으로 나타났다. 관계망 범위와 역할모델링, 개발지원자 지위와 역할모델링의 사이에서 개발지원관계망의 성별구성은 여성의 비율이 높을수록 정적 조절 효과를 나타냈다. 이러한 연구 결과를 토대로 시사점 및 후속 연구를 위한 제언 등을 제시하였다.

영어초록

The purpose of this study was to examine the effect that developmental network characteristics have on developmental functions and the moderating effect of developmental network gender composition. The data analyzed in this study was collected from 427 female employees who were engaged in economic activities. Descriptive statistics, multiple regression and moderator analyses, and other types of analyses were conducted on the data. The findings were as follows. First, tie strength was found to have positively affected psycho-social support and role modeling. Network size was found to have negatively affected career support, psycho-social support, and role modeling. Network range was found to have only negatively affected career support. Developer status positively impacted career support, psycho-social support, and role modeling. Second, developmental network gender composition was found to have negatively moderated the relationships between tie strength and career support and between tie strength and psycho-social support. These results mean that the positive effect of tie strength on the degree to which women received career and psycho-social support were greater when the percentage of male developers was higher than the percentage of female in their network. Developmental network gender composition was found to have positively moderated the relationship between network range and role modeling. This result means that the ratio of developers who belong to other organizations in the women's developmental network had a greater positive relationship with the role modeling that was conducted when the percentage of female developers was higher than the percentage of male in their network. Developmental network gender composition was found to have positively moderated the relationship between developer status and role modeling. This result indicates that the higher status of developers in the women's developmental network, when there were more female developers in their network than male, had a greater positive relationship with role modeling.
